程序公正先于薪酬满意——基于617名高职教师职业认同感调查 被引量:13

摘要 基于公平理论的研究视角,探讨程序公正和薪酬满意度对高职院校教师职业认同感的影响,构建了相应的分析模型,并运用验证性因子分析法和617个有效样本对所提假设进行检验。研究结果表明,程序公正和薪酬满意度对教师职业认同感具有显著的正向影响,其中程序公正的解释力更强,因此实现程序公正应成为未来高职院校管理制度改革的基本方向;在制度公开透明、教师充分参与学校管理、高校管理者和教师之间充分沟通的情况下,教师对程序公正的感知将显著提高;进行教师薪酬设计时应该合理调整教师薪酬的整体水平,科学设计薪酬结构和加薪幅度,充分体现教师薪酬的内外部公平及个体公平性,实现对教师的有效激励。
