摘要
以往的研究表明,交易型领导行为的作用效果存在很大的差异,而造成这种差异的原因尚未明了。在理论研究的基础上,采用贝叶斯网络方法对领导替代在交易型领导影响员工绩效过程中的调节作用展开研究。采用问卷调查方法获取了研究所需数据样本,通过数据学习建立了贝叶斯网络模型。实证研究表明:领导替代主要从员工类型及任务类型两方面对交易型领导的效能产生调节作用;员工类型与任务类型对员工工作绩效几乎没有影响,而对员工的工作满意度及组织公民行为产生显著的调节作用。
The previous research shows that the effect of transactional leadership is quite different from each other, but its mechanism is not clear. With literature review, a Bayesian network model is constructed about the impact of transactional leadership on employee performance, considering the moderation effect of substitutes for leadership. Through analying the data samples from a questionnaire, we obtain the posterior probability density of most nodes. The empirical results show that substitutes for leadership moderated the effect of transactional leadership by task types and employee types. The task types and employee types have little or no effect on working performance, but have notable moderative effect on job satisfaction and organizational citizenship behavior.
