摘要
基于个体心理气氛的视角,研究了组织结构特征对员工反生产行为的影响机理。在理论推演的基础上,利用来自36家企业的426个有效样本的数据进行实证分析。结果显示:组织结构复杂化和集权化对员工反生产行为有正向影响;协调机制对员工反生产行为有负向影响;员工的工作自主性心理气氛对反生产行为有负向影响;员工的工作不安全心理气氛对反生产行为有正向影响;工作自主性心理气氛和工作不安全心理气氛在复杂化、集权化和协调机制影响反生产行为的过程中起部分中介作用。
Based on the perspective of individual psychological climate,this paper studies the influence mechanism of organization structure characteristics on employee's counterproductive work behavior(CWB).On the basis of the literature review and theoretical deduction,it uses the data from 426 questionnaires about 36 firms to analyze empirically.The results show as follows:both the complexity and the centralization all have significant positive effects on employee's CWB,and coordination mechanism has significant negative effects on employee's CWB;employee's work autonomy and job insecurity have significantly negative and positive effect on employee's CWB separately;employee's work autonomy and job insecurity play important mediate roles in the process that complexity,centralization and coordination mechanism affect employee's CWB.
