摘要
目的探讨三级甲等医院护士工作投入与组织公民行为的关系,为管理者从积极心理学视角促进员工组织公民行为、改善组织绩效提供依据。方法采用多阶段抽样方法,应用护士工作投入量表简化版(UWES-9)和组织公民行为量表对济南市4所三级甲等医院的511名护士进行数据收集。数据分析包括描述性分析、相关分析和多元逐步回归分析。结果本次调查的511名护士工作投入总均分为(3.82±1.08)分,组织公民行为总均分为(5.89±0.66)分。工作投入可解释组织公民行为的认同组织、协助同事和敬业守法维度总变异的25.4%、14.6%和18.7%。结论工作投入是组织公民行为的显著预测因素,建议管理者从专业环境建设、资源配置及员工培训方面提升护士的工作投入,以促进组织公民行为的实现。
Objective We tried to explore the relationship between work engagement and organiza- tional citizenship behavior among nurses in tertiary hospitals in order to provide evidence for implementing targeted interventions to promote nurses' organizational citizenship behavior and job performance from a perspective of positive psychology. Methods Totally 511 nurses from four tertiary hospitals of Jinan city were enrolled using multistage sampling. Data were collected with Utrecht Work Engagement Scale (UWES-9 ) and Chinese Organizational Citizenship Behavior Scale. Data analysis included descriptive analysis, Pear- son correlation analysis and stepwise muhiple regression analysis. Results The average scores of work engagement and organizational citizenship behavior were (3.82 -+ 1.08) and (5.89 -+ 0.66), respectively. Work engagement accounted for 25.4% of the variance in identification with the company, 14.6% of the variance in altruism and 18.7% of the variance in conscientiousness. Conehlsions Work engagement is a significant predictor of organizational citizenship behavior. Nurse managers are suggested to take actions in aspects of professional practice environment, resources allocation and staff training so as to enhance nurs- es' work engagement and subsequent their organizational citizenship behavior.
