摘要
继任者计划对于企业的持续发展非常重要,但很多中国企业未实施继任者计划,为了解其原因,研究者对13位人力资源经理进行了访谈。访谈结果表明:影响企业实施继任者计划的因素主要有三类,一是企业不具备实施继任者计划的资源、能力;二是企业不具备相应的组织条件,如一定的组织规模、明确地组织战略和目标、合理的权力分布、公正互信的组织文化、较低的流失率和高层的支持;三是企业管理者的认知问题,有些管理者未认识到这一计划的重要性。此外,不同背景的企业会受不同因素的影响。
In order to find the reasons of the deficiency of succession planning in Chinese enterprises,the researcher interviewed 13 HR managers. It was found that there were three kinds of reasons. Firstly,these enterprises were lacked of the necessary resources and abilities to implement succession planning. Secondly,these enterprises failed to get support from the organization size,organization culture,organization objectives and strategy,turnover rate. Thirdly,the managers of these enterprises had not realized the importance of the succession plan. In addition,different backgrounds enterprises will be affected by different factors.
