摘要
管理培训日渐青睐于采用一种强调学员积极参与的培训手段,在这样的背景下,人们愈发想知道学员在培训中的个体投入程度对自身学习有何影响。本文用认知专注来形容一种全神贯注的状态,而这正是在管理培训中学员应达到的理想状态。专注所带来的优势在一些研究中已经得到认可和重视,而本文则着眼于其缺点。文章通过对来自38个团队的190位人员进行跨层次研究,发现认知专注对培训学员的学习行为起到"倒U型"作用。此外,团队学习行为跨层次地影响着认知专注与个体学习之间的关系,并缓解认知专注产生的负面效应。
There is a management training approach,which gains more and more interest and focus because it emphasizes the active involvement of participants. Under such circumstances,people are wondering how individual engagement in the training experience affects managers' individual learning. This research identifies cognitive absorption as the construct that describes the state of full engagement and immersion. While some research has emphasized the positive effect of absorption,this paper focus on the drawbacks of this individual state. This paper tests cross-level model on 190 individuals embedded in 38 groups. The results show that(1) cognitive absorption presents an inverted U-shape effect in predicting individual learning; and(2) group learning behavior has a cross-level moderating influence on the relationship between cognitive absorption and participant learning,thus mitigating the negative effects of absorption.
