摘要
近年来,员工责任感已被视为有关管理和组织行为研究的一个重要变量,员工责任感对员工的行为有重要的影响,员工责任感是维持和提高劳动生产力的一个重要因素。本文通过对四家星级酒店进行主管一员工配对问卷调查和访谈,应用相关分析和回归分析,深入研究员工责任感在组织支持感受、组织承诺和组织公民行为方面的中介作用。结论表明:员工责任感在组织支持感受、组织承诺和组织公民行为之间起中介作用,员工感受到组织支持程度越高,就越表现出高的责任感;员工的责任感越高,就越表现出高的组织承诺和高的组织公民行为。
The employee's working responsibility, an important variable in the study on management and organizational behavior, has a significant effect on employees' behavior and acts as a key factor to maintain and improve labor productivity. Based on a supervisor- staff matching questionnaire and interviews conducted in four star hotels, the paper, by using correlation and regression analysis, studies the mediator role played by Perceived Organization Support (POS), Organizational Commitment (OC) and Organizational Citizenship Behavior (OCB) in raising employee's responsibility, shows that an obvious mediator role is found: the higher level of organizational support employees can get, the higher sense of responsibility they will demonstrate. And the higher sense of responsibility employees have, the more organizational commitment and organizational citizenship behavior they will demonstrate.
