摘要
在当前我国幼儿教育突飞猛进的形势下,幼儿园教师的离职问题越来越成为幼儿园管理中的突出问题。对28所幼儿园947份有效问卷数据的层次回归分析及前后两个月的追踪调查结果表明,总体上而言幼儿园教师的职业生涯适应力会降低其离职意向。具体来看,职业生涯适应力会显著降低工龄短的幼儿园教师的离职意向,但对工龄长的幼儿园教师的影响不显著;职业生涯适应力会显著降低临聘幼儿园教师的离职意向,但对有正式劳动合同的幼儿园教师没有显著影响。幼儿园应努力培养和提高教师的职业生涯适应力,建立起由组织与教师个人协同建设的职业生涯管理体系。
Kindergarten teachers' career adaptability is very important to their job. Based on 947 questionnaires from teachers of 28 government-owed kindergartens in Beijing, the survey found that there was significant negative relationship between kindergarten teachers' career adaptability and their turnover intention. Tenure and contact style were the moderators in the relationship. Kindergartens should cultivate and improve their teachers' career adaptability.
