摘要
领导风格是影响员工工作倦怠感的重要组织因素之一,通过问卷调查7家国有煤矿企业354名矿工,运用回归分析法,分析论证了变革型领导和交易型领导对矿工工作倦怠的差异化影响,并探讨工作特征在二者之间的中介效果。验证结果表明:变革型领导和交易型领导均对矿工的工作倦怠有显著的负向影响;矿工对工作特征的认知程度与其工作倦怠有显著的负向影响关系;工作特征在交易型领导与工作倦怠之间起部分中介作用,而在变革型领导与工作倦怠之间没有中介作用。研究结果为企业管理者降低矿工工作倦怠感有借鉴作用。
Leadership styles are one of vital organizational factors influencing employees' burnout.Based on questionnaires conducted among 354 miners in 7 state-owned coal companies,a regression analysis was made to demonstrate the distinctive effect of transformational leadership in contrast with that of the transactional leadership on miners' burnout as well as the mediating effect of job characteristics on both leadership.The verified results show that both leadership styles have a significantly negative effect on miners' burnout,the degree of miners' cognition of job characteristics has a significantly negative relationship with their burnout,and job characteristics play a partial mediating role between the latter leadership and burnout,but not between the former leadership and burnout.The result will be instructive for enterprise managers to reduce miners' sense of burnout.
