摘要
目的:了解新医改后安徽省乡镇卫生院员工薪酬分配现状及对薪酬的满意度,为完善基层卫生分配制度、提升医务人员积极性提供建议。方法:采用整群随机抽样,通过描述分析、方差分析、多元回归分析方法研究收入水平和满意度。结果:62.50%的乡镇卫生院员工每月实际薪酬总额在2000元及以下,不同性别、年龄段、职称、职务员工之间薪酬水平存在差异。卫生院员工对薪酬满意度各维度评分为中等偏低。结论:乡镇卫生院员工薪酬水平较低,薪酬满意度不高,绩效工资制度的落实有待完善,员工对薪酬分配制度还不够了解,提出了建立动态调控机制、完善卫生机构内部薪酬分配机制、加强分配制度宣传教育等建议。
Objective To investigate the employees' salary distribution and pay satisfaction in Anhui township health centers after the new medical reform, then provided suggestions for perfecting the grassroots salary system and improving the the initiative of medical personnel. Methods Cluster random sampling method was employed in this survey, the employees' income levels and satisfaction were analyzed with description, ANOVA and multiple regression analysis. Results 62. 50% of the employees' monthly total compensation concentrated in 2000 yuan or 2000 yuan the following, there were differences in different sexes, age groups, professional titles and duties on the pay level. The hospital staffs score on each dimensions of paying satisfaction were all low to medium. Conclusions The pay level of township health centers' employees was low, the pay satisfaction was not high, and the implement of performance salary system need to be improved, the hospital staff didn't have enough knowledge about compensation distribution system, for these problems, correlated suggestions were put forward such as establishing a dynamical regulating model, perfecting the internal mechanism of distribution, strengthening the propaganda and education of distribution system, etc.
