摘要
聚焦工作特征对员工个体心理活动、行为和产出的影响过程,讨论工作心理所有权在工作技能多样性影响创造力和绩效过程中的中介效应和工作反馈的调节作用。以来自235名员工与主管配套的问卷数据为样本,验证了工作技能多样性通过员工的工作心理所有权正向影响员工创造力和工作绩效,并验证了在高工作反馈下,工作技能多样性通过工作心理所有权对员工创造力的作用更强。
This paper focuses on the process of job characteristics affecting individual employee’s psychological activity, behavior, and outcomes to discuss the mediating effect of job-based psychological ownership and the moderating effect of work feedback in the relationship between skill variety and creativity and job performance. Based on the data sample from 235 employee-supervisor dyads, this study indicates that the skill variety positively affects employee creativity and job performance through the job-based psychological ownership, and that higher feedback, the stronger impact of skill variety on creativity through job-based psychological ownership.
