摘要
从身份认同、工作嵌入和工作绩效入手,对员工身份认同经由工作嵌入进而影响工作绩效的路径进行了理论和实证研究。选取南京市6家快递公司的一线快递员工为调查研究对象,对回收的150份问卷进行数据分析。研究证实:一线快递员工的身份认同与工作嵌入能够显著预测其工作绩效,工作嵌入在身份认同和工作绩效的关系中发挥重要的中介作用。组织可以通过提高组织规范性、增强与员工沟通、制定合理职业发展路径以及开展组织与社区活动等方式提高员工的身份认同与工作嵌入水平,从而提高组织绩效。
This paper has a theoretical and practical study of employee identity that affects job performance through job embeddedness. The investigation and empirical analysis of 150 questionnaires collected from six express enterprises in Nanjing found that the identity and job embeddedness of express employees predict their job performance,and that job embeddedness is the intermediary between the identity and performance. It thus suggests that enterprises can benefit from improving employees' identity and job embeddedness by means of better organization structure,more communication with employees,reasonable career development path,and more activities.
