摘要
本文采用路径分析和跨层次方法,通过对42个生产班组579份员工-主管配对问卷的数据分析,考察个体与群体两个层面相对领导-成员交换对员工的情感承诺和建言行为的影响。研究发现,个体和群体相对领导-成员交换正向影响情感承诺及顾全大局式建言,负向影响自我冒进式建言,情感承诺在两层相对领导-成员交换与建言行为间都起中介作用,而群体相对领导-成员交换对个体相对交换与情感承诺间关系的调节作用并不显著。
By using path analysis and multilevel regression test, this paper investigates how relative leader - member ex- change both at individual and group levels influence employee's affective commitment and voice behavior with a sample of 579 leader - member dyads within 42 production groups. The paper finds that relative leader - member exchange at the individual level (RLMX -I) and relative leader- member exchange at the group level (RLMX -G) are both positively related to affective commitment and overall - oriented voice, and negatively related to self - centered voice. Affective commitment mediates the relationship between RLMX -I and voice behavior, as between RLMX -G and voice behavior. The moderating effect of RLMX - G between RLMX - I and affective commitment is insignificant.
