摘要
在企业情境下,师徒关系已经被看作是一个亟需开发的关键人力资源关系。基于师徒关系视角,以在华企业的中国高级管理者为研究对象,选取307个当前或曾经在师徒关系中扮演师傅角色的有效样本,探索师徒关系对师傅领导效能的影响途径。研究发现,师傅的成就感驱动和职业期望对其政治技能有显著的正向影响,师傅的政治技能对其领导效能有显著的正向影响。同时,帮助行为在师傅成就感驱动、职业期望与政治技能的关系中起中介作用,政治技能在帮助行为与领导效能的关系中起中介作用。
In the context of business situation,mentoring relationship has been regarded as a significant human resource which needs to be fully developed. In this paper, we focus on senior managers who used to be or are now playing role of a mentor in mentoring relationship and finally 307 valid samples from China corporations are investigated with empirical analysis from the perspective of mentoring relationship, so as to explore mentor's occupational expectation, achievement motivation influence on leadership efficiency. According to the statistical analysis, the paper concludes that: mentor's occupational expectation and achievement motivation have a directly positive influence on his/her political skills, while political skills have positive influence on his/her leadership efficiency. Besides,helping behavior plays a mediate role between mentor's occupational expectation, achievement motivation and political skills, and political skills play a mediate role between helping behavior and leadership efficiency.
