摘要
非工作时间在家办公一方面提高了员工的工作自主性和灵活性,另一方面使得工作"侵入"生活,模糊了工作与家庭的边界。本文以上海多家企业的423名员工为研究对象,运用工作要求—控制模型分析非工作时间在家办公对员工工作家庭冲突及工作生活质量的影响。结果发现:(1)非工作时间在家办公对工作家庭冲突有显著正向影响,对工作生活质量的影响不显著;(2)工作控制在非工作时间在家办公与工作家庭冲突和工作生活质量之间都具有中介作用;(3)工作要求只在非工作时间在家办公与工作家庭冲突之间具有中介作用,在非工作时间在家办公与工作生活质量之间没有中介作用。
Working from home during off-job time improves the autonomy and flexibility of employee' s job, but it makes job "invade" life at the same time, and blurs the boundaries of work and life. Based on 423 questionnaires data, this paper examined the relationship between working from home during off-job time, job demand, job control, work-family conflict and quality of work life with Structural Equation Modeling(SEM). The results show that working from home during off-job time is positively related to work-family conflict but has no positive effect on quality of work life; job control could mediate both the relationship between working from home during off-job time and work-family conflict and the relationship between working from home during off-job time and quality of work life; while job demand could only mediate the relationship between working from home during off-job time and work-family conflict.
