悖论式领导对知识团队创新的影响及作用机制研究 被引量:21

摘要 基于创新相关理论,探讨悖论式领导对团队创新的影响及作用机制。采用纵向追踪设计,以环同济知识经济圈的96个知识团队中482名员工及其主管为调研对象,利用问卷调研法先后进行了3次数据收集,并对调查所获得的匹配数据进行了结构方程和层级回归分析。结果表明,悖论式领导对知识团队创新具有显著的正向影响,知识创造和知识整合在二者间起完全中介作用,同时知识创造显著促进知识整合;环境动态性调节悖论式领导对团队创新的作用,外部环境动态性越高,悖论式领导对团队创新的作用就越强。
