摘要
职场人际关系构建行为的背后,究竟有着怎样的个人需求动机?这些需求动机是否会在特定的环境中被强化?本文基于特质激发理论,建立了需求动机、组织政治氛围感知与职场关系网络构建行为之间的关系模型,并采用多元线性回归方法进行了检验。结果显示:(1)个体需求动机和组织政治氛围感知对员工的职场关系网络构建行为有显著正向影响。(2)组织政治氛围会强化成就需求动机对员工组织内、外职场关系网络构建行为的正向影响;组织政治氛围对权力需求动机与员工组织内、外职场关系网络构建行为的关系没有显著影响;组织政治氛围对亲和需求动机与员工组织内职场关系网络构建行为的关系没有显著影响,但会强化亲和需求动机对员工组织外职场关系网络构建行为的正向影响。本研究的结果有助于揭示职场关系网络构建行为的产生机制,对于企业的管理实践具有重要的启示作用。
What about individual need motivations behind workplace networking behav- ior? Are the need motivations strengthened in special environments? Based on trait activa- tion theory,this paper constructs a model about the relationship between need motivations, perceptions of organizational politics and workplace networking behavior and employs multi- ple linear regression analysis to test this relationship. It comes to the results as follows: firstly, individual need motivations and perceptions of organizational politics have significant- ly positive effects on workplace networking behavior; secondly, perceptions of organizational politics strengthen the positive relationship between need for achievement and both internal and external workplace networking behavior; perceptions of organizational politics have no significant effects on the relationship between need for power and both internal and external workplace networking behavior; perceptions of organizational politics have no significant effects on the relationship between need for affiliation and internal workplace networking be- havior, but strengthen the positive relationship between need for affiliation and external workplace networking behavior. These conclusions help to reveal the emergence of workplace networking behavior and provide important implications for firm management practice.
