摘要
基于心理安全视角,以企业研发团队的领导和员工为调研对象,通过161套问卷,探讨领导包容行为对不同类型的员工创造行为产生的影响.研究发现:领导包容行为能提高员工的心理安全感,进而对员工创造行为起显著的正向影响作用,尤其是对员工增量型创造行为的影响更显著;团队心理安全氛围在员工心理安全感与员工激进型创造行为之间起显著的正向调节作用,而对员工增量型创造行为的调节作用不显著.
Using survey data collected from 161 groups,it analyzed the relationships among leader inclusiveness,employees' psychological safety,psychological safety climate of each group,creative behaviors of employees. The results show that leader inclusiveness is significantly and positively related to employees' psychological safety,and employees' psychological safety is significantly and positively related to employees' creative behaviors. Psychological safety climate significantly and positively moderates the relationship between the employees' psychological safety and their radical creative behaviors,but to the incremental creative behaviors the moderating effect is not significant.
