重庆市乡镇卫生院医务人员绩效满意度及其影响因素研究 被引量:1

摘要 目的分析重庆市乡镇卫生院医务人员绩效考核满意度及其影响因素,为完善重庆市绩效管理方案提供科学依据。方法利用整群抽样的方法选取九龙坡区乡镇卫生院医务人员作为研究对象进行问卷调查,并采用描述性统计分析、χ2检验、Fisher确切概率检验和多元回归分析等方法对结果进行分析。结果调查结果显示,对绩效考核总体感到非常满意或比较满意的调查对象占38.9%,一般的占25.6%,不满意或很不满意的占35.5%;Fisher检验结果表明,所在岗位、月均收入等9个因素对绩效总体满意度的差异有统计学意义(P<0.05);多元回归结果显示,对医务人员绩效考核满意度影响最大的因素是领导对绩效考核的重视程度,其次是考核结果是否有多元化运用、收入变化、个人收入与工作负荷匹配度和是否完全按照标准进行考核。结论个人收入相关因素不再是影响医务人员绩效考核满意度的首要因素,领导的重视程度、绩效考核结果的多元化运用以及绩效考核的实施程度,均已成为重要的影响因素,因此,要在以后的工作中予以重点强化。 OBJECTIVE To investigate performance satisfaction and influencing factors among medical staff in the township health cen-ters in Jiulongpo District of chongqing and provide reference for strategies of improving performance management in hospitals. METHODS Cluster sampling was used in June 2014 to select all the township health centers in Jiulongpo District and 20 medical staffwere investigated about the performance satisfaction each center. The results were analyzed by statistical description,chi-squaretest, Fisher's exact test and multiple regression analysis. RESULTS Survey results showed that 38.9% of respondents feel very satis-fied or satisfied about the performance but there were still 35.5% of them feel dissatisfied. Fisher's exact test showed staff job satis-faction differs statistically between groups of posts, income and so on(P〈0.05). Multiple regression analysis demonstrated that the el-ement which influenced the performance satisfaction of medical staff mostis the attention of leaders,followed by other elements aswhether diversification use of the examination results,change of income,matching rate between the personal workload and incomeand whether applied the full compliance with the examination standard. CONCLUSION Income was no longer the primary factors af-fecting medical staff's performance satisfaction. Factors such as attention of leaders,whether diversification use of the examinationresults and whether applies the full compliance with the examination standard are all important influencing factors.
