护士组织支持感与职业认同对组织公民行为的影响

Effect of Perceived Organizational Support and Professional Identity on Organizational Citizenship Behavior in Nurses

目的了解护士组织公民行为的现状,探讨护士组织支持感与职业认同对组织公民行为的影响,并提出相应对策,为改善护士工作氛围、提高工作绩效提供参考。方法利用组织支持感、护士职业认同量表与组织公民行为量表,采用整群抽样的方法,对湖南省20所医院的594名护士进行调查。结果组织公民行为在护龄、月收入、工作类型、职称、职务上差异有统计学意义(均P<0.05);组织支持感、职业认同与组织公民行为均呈显著正相关(r=0.511、0.139、0.214,P<0.01);职业认同是组织支持感与组织公民行为的完全中介变量,引入职业认同后,标准化回归系数由0.139下降到0.040,差异无统计学意义(P>0.05),即组织支持感是通过职业认同来影响组织公民行为。结论职业认同在组织支持感与组织公民行为之间起完全中介作用,故应使护士感受到更多医院的关注与支持才能提高其职业认同感,进而激发其作出组织公民行为的热情,提高组织工作绩效。

Objective To investigate the present situation of organizational citizenship behavior in nurses and the effect of perceived organizational support and professional identity on organiza-tional citizenship behavior,and to provide the reference for improving work environment and pro-moting work performance of nurses.Methods A total of 594 nurses from 20 hospitals in Hunan province were selected using cluster sampling and were investigated by using perceived organiza-tional support scale,professional identity scale,and organizational citizenship behavior scale.Re-sults The differences in scores of organizational citizenship behavior were significant among nur-ses with different ages,monthly incomes,job types,positional titles and duties（all P 0.05）.Conclusion Professional identity play a fully mediating role in the relationship between perceived organiza-tional support and organizational citizenship behavior.Hospital managers should make nurses feel more attention and support to improve their professional identity,and thus stimulate their enthu-siasm for performing organizational citizenship behavior and improving job performance.
