摘要 从情感事件理论与社会交换理论视角,探讨了发展型职业生涯管理与工作不安全感对员工犬儒主义的影响。451份企业员工问卷的实证结果表明:发展型职业生涯管理与员工犬儒主义显著负相关;工作不安全感与员工犬儒主义正相关;发展型职业生涯管理负向影响工作不安全感并间接对员工犬儒主义产生显著的负向作用;工作成就评价负向影响工作不安全感并间接对员工犬儒主义产生显著的负向作用。层级回归及系数乘积检验调节效应结果显示,工作成就评价通过影响发展型职业生涯管理对工作不安全感的直接效应进而强化了其对员工犬儒主义的间接效应。 Drawing on affective events theory and social exchange theory, this paper proposes that both developmental career development and personal accomplishment have an indirect effect on cynicism via job insecurity. Furthermore, the indirect effect of developmental career development on cynicism will be moderated by personal accomplishment. Data were collected form 451 employees form 13 cities in China. Results of analyzing the given samples show that employee cynicism is individ- ually and jointly influenced by career development and personal accomplishment and job insecurity mediates these effects. In addition, moderated path analysis reveals that personal accomplishment enhances career development's direct negative effect on job insecurity and indirect negative effect on cynicism.
