摘要
为探究工程施工企业员工安全偏离行为的形成机理,根据社会交换理论,从员工心理资本和消极情绪角度,构建工程施工企业辱虐管理对员工安全偏离行为影响的概念模型;通过问卷调查获得38家企业的578名工程施工人员的有效样本数据;采用主成分分析、相关性分析和分步回归等方法揭示工程施工企业辱虐管理对员工安全偏离行为的影响机理。研究表明:工程施工企业辱虐管理与员工消极情绪和安全偏离行为显著正相关;消极情绪在辱虐管理与员工安全偏离行为间起显著中介作用;心理资本在辱虐管理与员工消极情绪间起显著负向调节作用,同时在辱虐管理与安全偏离行为间起显著中介作用。
For the sake of exploring the formation mechanism of safe behavior deviance in engineering construction enterprises,according to the theory of the social exchange,a conceptual model was built for interaction among the abusive supervision,the psychological capital,the negative effect and safe behavior deviance. 578 effective samples from 38 enterprises were obtained through an investigation by copies of a questionnaire. Through the principal component analysis,the correlation analysis and the stepwise regression method,effects of abusive supervision on safe behavior deviance and a mechanism( by which the effects are exerted) were revealed. It was concluded that abusive supervision is correlated positively and significantly with negative emotion and safe behavior deviance,that abusive supervision is correlated significantly with safe behavior deviance based on mediating effects of negative emotion,that abusive supervision is correlated positively and significantly with the negative emotion based on moderating effects of psychological capital,and that abusive supervision is correlated positively and significantly with safe behavior deviance based on mediating effects of psychological capital.
