摘要
基于社会认知理论,通过对308名员工配对样本的问卷调查,研究伦理型领导对员工创造力的影响机制,即这一机制中创造力自我效能感的中介作用与员工绩效的调节作用。结果发现:伦理型领导与员工创造力自我效能感正相关;员工绩效水平强化了伦理型领导与创造力自我效能感的关系;创造力自我效能感中介了伦理型领导对员工创造力的影响;绩效调节了伦理型领导与员工创造力自我效能感之间的正相关关系,也调节了创造力自我效能感在伦理型领导与创造力之间的中介作用。
Based on the social cognitive theory, this study proposed and tested a moderated mediation model in which ethical leadership influences followers' creativity, with creative self-efficacy as a mediator and performance as a moderator. The results showed that, (1)ethical leadership was positively related to creative self-efficacy; (2)creative self-efficacy totally mediated the relationship between ethical leadership and followers' creativity; (3)the performance moderated the relationship between ethical leadership and follower creative self-efficacy; (4)the performance moderated the mediated relationship through creative self-efficacy, that is, the higher performance, the stronger the mediated relationship.
