基于病人需求视角下护理人力配置研究

Study on nursing human allocation based on perspective of patients' demands

[目的]探索基于病人需求的护理人力资源的科学、合理配置方法,以期充分满足病人的护理服务需求、保障护理安全。[方法]通过对63个护理单元进行分类分级后,分层随机调研各类各级护理单元住院病人护理需求,基于满足病人需求设定护理单元护理工作项目测定和工作量的计算,再依据原卫生部规定护理人员编制测算公式进行护理人员测算,并按照原卫生部及省级卫生行政部门对护理人员配置标准的规定及医院的实际情况确定各类各级临床护理单元护理人力配置标准,以病人、医生、护士满意度调查量表进行问卷调查,评价效果。[结果]基于病人需求下的护理人力资源配置后病人、医生对护理工作满意度显著提高,护士满意度由中等水平提升到较高水平。[结论]基于满足病人需求视角下的护理人力资源优化配置,有效提高了护理质量,提升了医护患三方的满意度。

Objective：To probe into the scientific and reasonable allocation methods of nursing human sources based on the patients’demands,in order to fully meet the patients’nursing service requirements and ensure the nursing safety.Methods：After classification and grading of 63 nursing units,the stratified random research were performed for the nursing demands of inpatients in all kinds of nursing units,setting the nursing project deter-mination and workload calculation of nursing unit based on meeting the patients’demands,carrying on calcula-tion of nursing personnel according to the nursing personnel calculation formula as prescribed by the ministry of health.The nursing human allocation standard of all kinds of clinical nursing units was determined according to the provisions of nursing staff allocation standard in the ministry of health and the health administrative depart-ment and the actual situation of hospitals.The patients,doctors and nurses’survey scales were used for ques-tionnaire and to evaluate the effect.Results：The patient and doctors’nursing job satisfaction was significantly improved after human resources allocation based on patients’demands,and the nurses’satisfaction was im-proved from medium level to a higher level.Conclusion：The optimized allocation of nursing human resource based on meeting the needs of patients has improved the quality of care effectively and improved the satisfaction of three parties including doctors,nurses and patients.
