摘要
基于社会资源理论,探讨了关系网络建构行为与员工职业发展之间的关系,并进一步分析了员工的个人权力及社会技能在以上关系中所起的中介和调节作用。以中国河南省一家大型企业集团的231名员工及其主管为样本进行了实证检验,结果显示:(1)关系网络建构行为对员工的职业发展有显著的正向影响;(2)个人权力在关系网络建构行为与员工职业发展的关系中起着中介的作用;(3)关系网络建构行为与个人权力关系受到员工的社会技能的调节影响。员工的社会技能越高,关系网络建构行为与个人权力的正向联系越强。
Drawing on social resources theory, the study examines the relationship between networking behaviors and career development potential by focusing on the mediating role of personal power and the moderating role of social skill. To test the model, we collected the data form a large manufacturing enterprise in Henan Province. Our sample consisted of 231 matched supervisor-subordinate dyads. Results of hierarchical regression analysis revealed that: ( 1 ) networking behaviors was positively related to employee career development potential; ( 2 ) personal power mediated the relationship between networking behaviors and employee career development potential; ( 3 ) social skill moderated the relationship between networking behaviors and personal power such that the positive relationship was stronger when social skill was high rather than low.
