创业团队成员心理契约履行对创业绩效的影响研究 被引量:7

摘要 创业团队成员心理契约的履行与否影响着创业团队的稳定乃至创业绩效,但是学界的相关研究却处于相对滞后的状态。通过本土企业创业团队中团队领导及其团队成员的113个配对样本,运用层级回归分析探讨了心理契约履行对创业绩效的影响机制。研究发现,创业团队成员心理契约履行与创业绩效显著正相关,团队知识共享在其中起部分中介作用;同时,对本研究中的"被调节的中介效应模型"的验证结果还表明,共享型领导不仅显著调节心理契约履行与创业绩效之间的显著正相关关系,还显著调节心理契约履行通过团队知识共享影响创业绩效的中介作用。 The entrepreneurial team has become an important form of new business growth. More and more start-ups conduct business based on entrepreneurial teams rather than entrepreneurial individuals. Although the I performance of entrepreneurial team is significantly higher than the performance of individual entrepreneurial venture, the failure rate of start-ups is still r high. The purpose of this study is to explore exactly what factors could affect the success of an entrepreneurial team and its performance. The current literature asserts that the psychological contractual relationship exists within entrepreneurial team can create higher performance and more successful business venture. The current lieature lacks of studies conducting an effective management for entrepreneurial psychological contract can effectively promote the stability of entrepreneurial team and even enhance entrepreneurial performance. In order to close the research gap, we proposed a conceptual model to examine the relationship between psychological contract fulfillment of entrepreneurial team member and entrepreneurial performance from the perspective of IPO model. In particular, we aim to explore the mediating role of team knowledge sharing and the moderating role of shared leadership within entrepreneurial team. The paper examines the impact of psychological contract fulfillment on entrepreneurial performance by using a survey and a hierarchical regression analysis of 113 dyad samples of the leaders and their subordiates from local firms' entrepreneurial team. We primarily tested the direct, indirect, and adjusted models of psychological contract fulfillment of entrepreneurial team member and entrepreneurial performance. The direct model examined the relationship between psychological contract fulfillment of entrepreneurial team member and entrepreneurial performance. The indirect model discussed the mediating role of team knowledge sharing. The adjusted model tested the moderating role of shared leadership. The results indicate that: (1) psychological contract fulfillment (i.e., fulfillment of venture's responsibility and fulfillment of team member's responsibility) is positively related to entrepreneurial performance; (2) team knowledge sharing partial mediates the positive relationship between psychological contract fulfillment (i.e., fulfillment of venture's responsibility and fulfillment of team member's responsibility) and entrepreneurial performance; (3) shared leadership within entrepreneurial team not only moderates the effect of psychological contract fulfillment (i.e., fulfillment of venture's responsibility and fulfillment of team member's responsibility) on entrepreneurial performance, but also moderates the strength of the indirect effect of psychological contract fulfillment on entrepreneurial performance (through team knowledge sharing). The mediated relationship is stronger under high level of shared leadership than under low level of shared leadership.
