摘要
基于系统科学理论,提出了"成长型心智模式"新概念和职业生涯成功新的评价标准,建立了企业管理人员成长型心智模式对职业生涯成功影响的理论模型,并认为其二者之间是通过职业韧性的中介作用实现的。然后,以796位企业管理人员为研究对象,采用结构方程模型对理论模型进行检验,以验证职业韧性的中介效应。研究结果表明,成长型心智模式对企业管理人员职业生涯"客观、主观和过程"成功有显著的正向影响。此外,除职业韧性在企业管理人员职业价值观和职业生涯主观成功间没有发挥中介作用外;职业韧性在企业管理人员思维方式对职业生涯主观成功的影响中发挥完全中介作用;职业韧性在企业管理人员成长型心智模式各维度和职业成功各维度间发挥部分中介作用。研究结果能为企业员工职业生涯管理以及企业管理人员如何获得职业成功的研究提供新的视角。
Based on the theory of system science, this paper puts forward a new concept of "growth mental model" and the new evaluation criteria about career success, establishes a theoretical model about the effects of managers' growth mental model to the career success, and considers the influences between the two constructs mentioned above are achieved through mediating effect of career resilience. Based on the date of 796 managers, we justified the hypotheses with Structural Equation Modeling, and the results verified the mediating effect of career resilience. The research results demonstrated that: the growth mental model has significant positive impact on the "objective, subjective and process" managers' career success; career resilience exerts fully the mediating effect between managers' the thinking mode and subjective career success, and it also exerts the mediating effect between the various dimensions of managers' growth mental model and each dimension of career success. Theses findings provide a new perspective for organization career management and how to obtain career success for managers.
