团队认知多样性如何影响团队创造力:一个有调节的中介模型 被引量:5

How Team Cognitive Diversity Influences Team Creativity: a Moderated Mediation Model

摘要 实证研究团队认知多样性对团队创造力的影响并检验团队反思和团队氛围在以上关系中所起的中介作用和调节作用。研究结果表明,(1)团队认知多样性对团队创造力有显著的正向影响;(2)团队反思在团队认知多样性和团队创造力之间发挥部分中介作用;(3)团队信任和开放性调节着团队认知多样性和团队反思之间的关系,但是团队认同的调节作用不成立。 Because the team form prevails, team diversity has aroused widespread concern, but the existing literature rare- ly pay attention to the positive effect of team cognitive diversity and team results. This paper empirically studies how team cognitive diversity influences team creativity, and tests the mediating role of team reflexivity and moderating role of team cli- mate. The results showed that: (1) team cognitive diversity has a significant positive effect on team creativity; (2) team reflexivity plays a partial mediating role between team cognitive diversity and team creativity; ( 3 ) the team trust and open- ness both moderate the relationship of team cognitive diversity and team reflexivity, but team identification doesn' t moder- ate the relationship of team cognitive diversity and team reflexivity. And if the degree of team openness is stronger, the me- diation effect of team reflexivity will be enhanced.
