摘要
本文采用行为事件访谈法,通过对28名赴美国、泰国汉语教师志愿者的访谈获取材料,以平均等级分和最高等级分为主要指标进行数据分析,建构了由4个模块、17项特征构成的胜任力结构,分析了在美、泰两国任教的汉语教师志愿者的胜任力特征。研究发现,积极的性格倾向是决定赴美、泰志愿者工作绩效的共同特征;活动策划与组织能力在两组志愿者的胜任力结构中都起重要作用;两组志愿者专业知识的系统性和深度均有待提高,其教学设计能力分值均较低;赴任国的社会文化、教育体制影响志愿者胜任力结构及胜任力的发展,赴美志愿者胜任力结构中的鉴别性特征数量更多,赴泰志愿者更容易适应当地环境;两组志愿者课堂管理能力的提高程度有所不同。
This research applies interview method based on behavior event to collect the materials of 28 Chinese vol-unteer teachers teaching in the United States or Thailand, analyzed the data with the average scores and highest scores as the main index, and forms the framework for Chinese volunteer teachers ' competence consisting of four modules and 17 specific competences, and analyzes these framework and specific competences of Chinese volunteer teachers there. The result shows that positive personality has a conclusive impact on work performance for volunteer teachers in both countries; that the ability of organizing and planning plays an important role in the framework in both groups; the systematicness and profundity of professional knowledge await for improve-ment further because both groups score relatively low in terms of teaching design abilities; and that the culture and education system also affect the framework and the development of Chinese volunteer teachers ' competence, in which the number of differentiating competences in the framework of the Chinese volunteer teachers working in the United States is greater than those in Thailand, while the Chinese volunteer teachers in Thailand are more adaptable to the local environment. These conclusions could be applied in relevant areas, such as ed-ucating, training, recruiting, guiding, assessing Chinese volunteer teachers and helping them to further self-de-velopment.
