摘要
文章基于社会学习理论,在中国组织情境下,以346名企业员工为调研对象,研究职场排斥对员工反生产行为的影响,并进一步探索工作倦怠的中介作用及内外控特质的调节作用。研究发现,职场排斥对员工反生产行为具有显著的正向影响,工作倦怠在以上关系中起完全中介作用;内外控特质调节职场排斥与反生产行为的关系,职场排斥对外控型员工反生产行为的作用更强。最后讨论了研究的理论意义和管理启示。
By using a structured questionnaire to collect data from a matched sample of 346 employees,the paper studies the effect of workplace ostracism on employee counterproductive work behavior based on social learning theory ,and further explores the mediating effect of job burnout and the moderating effect of locus of control in the context of Chinese organizations. The study shows that:Workplace ostracism has a significant positive effect on employees counterproductive work behavior , job burnout fully mediates the relationship between workplace ostracism and employees counterproductive work behavior. Locus of control moderates the relationship between workplace ostracism and counterproductive work behavior ,workplace ostracism has a stronger effect on counterproductive work behavior of external control employees. Finally ,the paper discusses the theoretical values and implications for management practice of the study.
