摘要
为探究高危行业员工安全绩效的形成机理,根据社会交换、组织支持和资源保存理论,从员工心理资本(PC)和安全态度角度,构建高危行业安全导向的人力资源实践(SOHRP)对员工安全绩效影响的概念模型。通过问卷调查获得33家从事生产制造、工程建设、矿产开发、化学工程等高危行业企业的599名一线员工的有效样本数据。采用因子分析和分层回归等方法,揭示企业SOHRP对员工安全绩效的深层影响机制。研究表明:SOHRP与高危行业员工安全态度和安全绩效显著正相关;安全态度在SOHRP与员工安全绩效间起显著中介作用;PC在SOHRP与员工安全态度间起显著调节作用。
In order to study formation mechanism of safety behavior of high-risk enterprise employees,a conceptual model was built for effects of SOHRP on safety performance of the employees,according to the theory of social exchange,that of organizational support and that of resource conservation. Secondly,599 effective samples from 33 high-risk enterprises through an investigation by questionnaire were obtained.Thirdly,by using of component analysis method and stepwise regression method,the mechanism was revealed through which SOHRP affects the safety performance of the employees. It was concluded that SOHRP is correlated positively and significantly with safety attitude and safety performance,that safety attitude acts as an intermediary between SOHRP and the safety performance,and that PC regulates significantly the relation between SOHRP and the safety attitude.
