摘要
目的调查男护士护理工作环境、心理资本、工作投入以及离职意愿的现状,探讨四者之间的相关性。方法采用一般资料调查表、护理工作指数量表(NWI-R)中文版、心理资本问卷(PCQ)中文版、Utrecht工作投入量表(UWES)中文版、离职意愿问卷(TIQ)对湖南省长沙市三级甲等医院161名男护士进行调查。统计学方法包括描述统计、T检验、方差分析、Person相关分析。结果男护士护理工作环境(2.842±0.311)分、心理资本(4.423±0.626)分、工作投入(3.178±1.394)分、离职意愿(2.793±0.435)分,均处在中等以上水平;男护士护理工作环境、心理资本、护士工作投入三者之间正相关,三者和离职意愿呈负相关。结论男护士离职意愿较高;护理工作环境、心理资本、工作投入均有较大的上升空间;改善男护士护理工作环境、开发男护士心理资本能够增加其工作投入、降低离职意愿;大部分男护士有掩饰自己从事护理事实的想法和做法,表明社会对男护士的认可和接受度有待提高。
Objective To explore the status and potential relationship among nursing practice environment, psychological capital, work en- gagement and turnover intention. Methods A total of 161 male nurses from three large general hospitals in Changsha city of china were se- lected as participants o Data were collected by the self - designed demographic questionnaire, the Chinese version of nursing practice scale, Chinese psychological capital scale, Chinese utrecth work engagement scale, Chinese turnover intention scale. Statistical methods include de- scriptive statistics, t - test,analysis of variance, person correlation analysis. Results Male nurses practice environment scale score was 2.842 ±0.311, psychological capital scale score was 4. 423 ± 0.626, work engagement scale score was 3. 178 ± 1. 394, turnover intention scale score was 2. 793 ± 0.435, all were at middle -up level o There was significantly positive correlation among nurse practice environment, PsyCap, work engagement. There was significantly negative correlation between the three and turnover intention. Conclusion Male nurses has a relatively high turnover intention. It is necessary to take actions to improve the male nurses practice environment, PsyCap, and work engagement, thus de- creasing the turnover intention among male nurses. The majority of the male nurses had ideas or actions of denying the truth of engaging in nursing profession. The efforts of male nurses in work should gain impartial evaluation from the society-
