摘要
同事离职对留任员工离职意图的影响是离职研究领域中一个新兴的研究方向。文章基于社会主体之理论,通过对198个来自于多家高科技企业员工样本的研究发现:离职同事的向上流动和留任员工的工作满意度呈负相关,和离职意图呈正相关;留任员工和离职同事表层相似性越高,留任员工的工作满意度越低,离职意图越高;留任员工的工作嵌入会减弱表层相似性与离职意图之间的正向关系。此外,研究发现留任员工和离职同事的关系强度越强,留任员工的工作满意度越高,离职意图越低。
Studying the impact of coworker turnover on stayer' s intention to leave is an enlerging topic in employee turnow^r research field. Based on the theory of social subject, tile paper makes a study on 198 sanlples eollected from multiple hi-tech companies. The results show that: When the leaver has upward mobility, the stayer will have lower job satisfaction and higher turnover intention; When the stayer has higher surface similarity with the leaver, the stayer will have lower job satisfaction and higher turnover intention; Stayer' s job embeddedness will decrease the positive relationship between surface similarity and his/her turnover intention. In addition, when tile stayer is close to the leaver, the stayer will have higher job satisfaction and lower turnover intention.
