协和控制、成就目标导向对自我管理团队成员创造力的非线性影响:一项本土情境下的研究 被引量:2

摘要 以32个团队、325名知识员工为研究对象,系统探讨了协和控制、成就目标导向及其交互效应对员工创造力的影响。结果表明:精熟-趋近目标导向和表现-趋近目标导向与员工创造力之间存在正相关关系,精熟-回避目标导向和表现-回避目标导向与员工创造力具有负相关关系;协和控制具有"两面性",既会对创造力产生倒"U"型影响,同时调节成就目标与创造力的关系。其中,高协和控制下,精熟-趋近导向以及表现-趋近导向对创造力具有倒"U"型影响。研究创造性地揭示了自我管理团队协和控制对员工创造力带来的"双刃剑效应",可为完善自我管理团队,提高创新效率提供理论启示与实践指导。
