摘要
农村幼儿教师流失是常见的社会现象。以职业承诺为中介变量,建立社会支持与离职意向的关系模型,有利于提升农村幼儿教师职业承诺,增加队伍稳定性。本研究对随机抽取的北京市某区548位农村幼儿教师进行了问卷调查,并访谈了相关人员。研究发现,农村幼儿教师离职意向在性别、婚姻状况、教龄、从业资格以及职称情况上存在显著差异;社会支持、职业承诺和离职意向之间存在显著的两两相关关系;农村幼儿教师社会支持、职业承诺都对离职意向具有显著的负向预测效应。统筹规划综合措施对于改善农村幼儿教师整体队伍发展状况具有重要意义。
The loss of rural preschool teachers is a common social phenomenon. Professional commitment as Mediator,establish the relational model between social support and turnover intention,which can help upgrade rural preschool teachers' professional commitment to increase team stability. A district of Beijing were randomly selected 548 rural preschool teachers conducted a questionnaire survey and interviews with relevant personnel. Empirical study has found that for rural preschool teachers,turnover intention in gender,marital status,seniority,the qualification and title exist significant differences; there is a significant correlation among rural preschool teachers' social support,professional commitment and turnover intention;rural preschool teachers' social support and professional commitment to turnover intention have a significant negative prediction effect. Comprehensive measures of overall planning have essential meaning.
