三级甲等综合医院不同编制护士工作满意度与离职意愿的相关性分析 被引量:12

摘要 [目的]评估三级甲等综合医院不同编制护士对工作满意度与离职意愿的现状,探讨相互关系和对策。[方法]采用现状调查法对四川成都、南充和重庆3所三级甲等医院不同编制的300名注册护士工作满意度现状、离职意愿进行无记名调查问卷。[结果]在编护士、编外护士的工作满意度得分分别是3.65分±0.57分、3.39分±0.58分,在编护士工作满意度总分高于编外护士,二者比较差异有统计学意义(P<0.05);在编护士与编外护士的离职意愿总分分别为13.25分±3.32分、19.89分±3.66分,二者比较差异有统计学意义(P<0.05)。离职原因得分由高至低依次月收入少、人事制度不满意等。在编护士与编外护士其离职意愿与工作满意度各维度均呈负相关,工作满意度越高离职意愿越低。[结论]大多数编外护士的工作满意度低,离职意愿强,建议医院及相关管理者改善工资低、人事制度不合理等状况,对提高护士工作满意度,降低护士离职意愿,加强护理队伍建设有重要的现实意义。 Objective:To evaluate the status quo of job satisfaction and turnover intention of different level of nurses in third grade A comprehensive hospital,so as to probe into the correlation and countermeasures.Methods:A total of 300 registered nurses received the anonymous questionnaire on job satisfaction status quo and turnover intention in three third grade A comprehensive hospital in chengdu,nanchong and Chongqing by using the status quo survey.Results:enrolled nurse and un-enrolled nurses' job satisfaction score was(3.65±0.57)and(3.39±0.58)respectively,the total job satisfaction score of enrolled nurses was higher than that of un-enrolled nurses,and there was statistically significant difference(P〈0.05);the total turnover intention score of enrolled nurses and un-enrolled nurses was(13.25±3.32)and(19.89±3.66)respectively,and there was statistically significant difference(P〈0.05).The turnover reason score from high to low in turn were less monthly income and unsatisfying personnel system.The turnover intention was negatively correlated with all dimensions of job satisfaction in enrolled nurses and un-enrolled nurses.Conclusion:most un-enrolled nurses had lower job satisfaction and strong turnover intention.It suggested that the hospital and the related managers should improve the wages and personnel system,which had important practical significance to improve the nurses' job satisfaction,reduce the nurses' turnover intention and strengthen the construction of nursing team.
