广西中等职业教师心理契约、工作投入和工作满意度关系研究 被引量:9

Relationship among psychological contract,job engagement and job satisfaction in teachers from secondary vocational schools in Guangxi Province

摘要 目的探讨中等职业教师(以下简称"中职教师")心理契约、工作满意度与工作投入的关系。方法采用方便抽样的方法,抽取广西壮族自治区55所中等职业学校的342名教师,采用心理契约量表、工作投入量表和工作满意度量表进行问卷调查。结果广西中职教师心理契约、工作投入和工作满意度得分分别为(3.69±0.48)、(3.55±0.63)和(3.16±0.39)分。大学专科及以下组的中职教师的工作满意度得分分别高于大学本科、硕士组的中职教师[(3.41±0.38)vs(3.14±0.38)分,(3.41±0.38)vs(3.11±0.48)分,P<0.01]。相关分析显示,心理契约与工作投入、工作满意度呈正相关[相关系数(r)分别为0.514和0.509,P<0.01],工作满意度与工作投入呈正相关(r=0.591,P<0.01)。回归分析显示,工作满意度是中职教师心理契约和工作投入的中介(中介效应占总效应的43.99%)和调节变量。结论工作满意度在中职教师心理契约和工作投入间起着中介和调节作用,应采取措施满足中职教师的心理契约,提高工作满意度,以提高工作投入水平。 Objective To explore the relationship among psychological contract,job engagement and job satisfaction of teachers from secondary vocational schools. Methods Three hundred and forty-two teachers were randomly selected from55 secondary vocational schools in Guangxi Province. The questionnaire survey was carried out using the scales of psychological contract,job engagement and the job satisfaction. Results The scores of psychological contract,job engagement and job satisfaction of teachers were( 3. 69 ± 0. 48),( 3. 55 ± 0. 63) and( 3. 16 ± 0. 39) scores,respectively.The score of job satisfaction of the vocational school teachers with junior college level and below was higher than those of teachers with undergraduate college level and master degree level or above [( 3. 41 ± 0. 38) vs( 3. 14 ± 0. 38) scores,( 3. 41 ± 0. 38) vs( 3. 11 ± 0. 48) scores,P〈0. 01]. The correlation analysis showed that psychological contract was positively correlated with job engagement and job satisfaction [correlation coefficient( r) was 0. 514 and 0. 509,P〈0. 01],job satisfaction was positively correlated with job engagement( r = 0. 591,P〈0. 01). Regression analysis showed job satisfaction was the intermediate( 43. 99% of the total effect) and regulated variable between psychological contract and job engagement. Conclusion Job satisfaction played an intermediate and regulated role in the psychological contract and job engagement of secondary vocational school teachers. Measurements should be taken to satisfy their psychological contract,so as to improve the levels of job satisfaction and job engagement.
