摘要
以知识型员工为研究视角,基于社会认知理论的观点,深入探讨了职业生涯韧性和职场排斥之间的关系,并与政治技能一起构建了三者之间影响关系的模型,以江浙沪地区的知识型员工为样本进行了实证研究。研究结果表明,职业生涯韧性对于职场排斥存在显著的负向影响,并且政治技能在这两者的关系当中起到了中介作用。不同的组织因素对职业生涯韧性和政治技能存在显著影响。通过提高职业生涯韧性和政治技能,可以有效地应对职场排斥所带来的负面影响。
From the aspect of knowledge worker, the article examined the relationship between career resilience and workplace ostracism based on the social cognition theory. And a model combining political skill is built. The empirical research results based on the knowledge worker from Yangtze River Delta indicated that career resilience was negatively related to workplace ostracism, and political skill mediated the relationship between these two variables. Different organizational variables have a significant effect on career resilience and political skill. So the negative effects can be effectively coped with through enhancing oneg career resilience and political skill.
