基于多水平视角的女性创业型领导对员工个体主动性的影响过程机制:LMX的中介作用 被引量:11

摘要 在高度复杂的变革环境中,女性创业领导者如何激发员工的个体主动性成为值得研究的重要问题。研究基于多水平分析视角探究女性创业型领导行为(WEL)对员工个体主动性的影响过程机制,通过分两个阶段对遍布多个行业的152家女性经营企业进行数据收集。研究结果显示,关注员工的WEL(母性关怀)直接影响员工的个体主动性;关注组织的WEL(包括变革心智、培育创新、掌控风险、整合关系)以及体现个人魅力和社会性别优势的WEL(亲和感召)跨水平通过LMX对员工个体主动性起到部分中介作用。 Under the complicated reforming environment,how women entrepreneurial leadership (WEL) affects employees'personal initiative becomes an important issue. This paper explores the impact of women entrepreneurial leadership (WEL) on employees'personal initiative based on multi - level perspective. This study makes use of two - phased survey data from 152 women - owned & operated enterprises across multi -industry. Results show that individual -focused WEL directly facilitated employees'personal initiative;organization- focused WEL (including changing mindset, cultivating innovation, controlling risk and integrating relationship) and emerging women entrepreneurs' charisma and gender advantage WEL( affinity inspiring) directly affect employees'personal initiative. At the same time, both organization -focused and affinity inspiring WEL play partial mediation function in facilitating employees' personal initiative through LMX at cross -level.
