摘要
目的探讨护理人员晋级考核的方法及效果。方法根据护理人员的职称、工作年限将其分为5个层级12个等级,明确各层级护理人员的岗位职责及晋升各层级护士的标准,护士本人提出晋级申请,由护理单元考核、大科审核,经护理部终审认定申请者能否成功晋级。结果实施护理人员晋级考核方案后,护理人员理论和操作考试成绩、医生对护士满意度、患者满意度显著上升,护理不良事件(压疮、跌倒/坠床、给药错误、管道滑脱、药物外渗)发生率显著下降(P<0.05,P<0.01)。结论护理人员晋级考核帮助护士实现了职业生涯的自我规划,提升了护士的综合能力,保证了护理安全。
Objective To explore the methods and effects of nurses′promotion appraisal.Methods A 5-level,12-rank model was developed based on nurse′s professional title and length of service,then post responsibility of each level of nurses and promotion requirements were identified.Nurses applied for promotion,then their working unit,department and nursing department evaluated whether they met the promotion requirements.Results After implementation of the promotion appraisal scheme,nurses′theoretical and practical test scores,doctors′satisfaction and patient satisfaction were improved,whereas the incidence of adverse nursing events including pressure ulcers,falls/falling down from bed,medication errors,unplanned extubation,and medication extravasation was decreased(P〈0.05,P〈0.01).Conclusion The promotion appraisal scheme helps nurses to navigate the career planning,thus to promote their comprehensive quality and guarantee nursing safety.
