整体公平感与员工工作场所行为:组织信任和组织自尊的不同作用 被引量:4

Overall Justice and Employees' Workplace Behavior:Different Effects of Organizational Trust and Organization-based Self-esteem

摘要 文章分析了整体公平感对员工工作场所行为(包括组织公民行为和工作偏离行为)的影响,检验了组织信任的中介效应和组织自尊的调节效应。针对448个员工样本进行统计分析,结果表明:整体公平感对组织信任和组织公民行为有显著的正向影响,对工作偏离行为有显著的负向影响;组织信任在整体公平感对工作场所行为的影响中起到完全中介效应;组织自尊在整体公平感与组织信任之间起到显著正向的调节效应,即说明组织自尊对内部积极信息线索(即整体公平感)具有"放大"效应。 The study analyzes the impact of overall justice on employees' workplace behavior (including organizational citizenship behavior and workplace deviance), and tests the mediating effect of organizational trust and the moderating effect of organization- based self-esteem. The results, from a statistical analysis of 448 employees, show that: Overall justice has a significant positive effect on organizational trust and organizational citizenship behavior, and a significant negative effect on workplace deviance ; Organizational trust has a full mediating role in the impact of overall justice on workplace behavior ; Organization-based seff-esteem has a significant positive moderating effect in the relationship between overall justice and organizational trust, namely organization- based self-esteem (OBSE) has a "zoom in" effect on the internal positive information (i.e. overall justice).
