摘要
本文基于习得性无助理论视角,以长三角地区42家企业283名员工为样本,系统探讨了习得性无助对创造力的影响机理。研究结果表明:(1)习得性无助与员工创造力负相关;(2)习得性无助与员工内在动机负相关;(3)习得性无助通过内在动机中介效应负向影响员工创造力;(4)变革型领导正向调节习得性无助对员工创造力的负向关系;(5)变革型领导正向调节习得性无助对员工内在动机的负向关系。最后,根据研究结论提出管理实践启示以及对研究局限和未来展望进行了讨论。
This study from the perspective of learned helplessness discusses the impact mechanism on employees' creativity by the transformational leadership adjustment. With a sample of 283 employees from 42 companies and conducting cross-level analysis,the results show that:( 1) learned helplessness is negatively related to the employee creativity;( 2)learned helplessness is negatively related to the employees' intrinsic motivation;( 3) learned helplessness through intrinsic motivation intermediary variable negatively affects employees' creativity;( 4) transformational leadership has the positive adjustment on the learned helplessness negative relationship to employee creativity;( 5) transformational leadership has the positive adjustment on the learned helplessness negative relationship to employees' intrinsic motivation. The conclusions of this study provide some useful suggestion for the enterprises management,and also there are some limitations needed to be studied further.
