摘要
为探讨被边缘化对员工沉默行为的影响以及组织认同和心理安全感在以上影响过程中所起的中介作用.采用问卷调查的方法,选取天津市13家企事业单位的330名员工为研究对象,使用结构方程模型分析被边缘化、组织认同、心理安全感与沉默行为的关系.研究结果表明:被边缘化对员工的默许性沉默、防御性沉默以及漠视性沉默均有显著的正向影响;心理安全感在被边缘化与漠视性沉默和防御性沉默之间起部分中介作用,而在被边缘化和默许性沉默关系中的中介作用不显著;组织认同在被边缘化与默许性沉默和漠视性沉默之间起部分中介作用,而在被边缘化和防御性沉默关系中的中介作用不显著.
The paper tried to explore the effect of exclusion on employees' silence behavior a^d investigate mediating role of organizational identification and psychological safety. Data were collected from 330 employees of 13 enterprises and institutions in Tianjin and Structural equation modeling was used to analyze the data for testing the proposed hypotheses. Results show that exclusion has significant positive effects on acquiescent silence, defensive silence and disregardful silence; Psychological safety serves as a media factor in the impaction of exclusion on disregardful silence and defensive silence, while mediation effects of psychological safety between exclusion and acquiescent silence is not significant; Organizational identification serves as a media factor in the impaction of exclusion on acquiescent silence and disregardful silence, while mediation effects of organizational identification between exclusion and defensive silence is not significant.
