摘要
从工作嵌入的视角,结合展开模型构建快递企业员工离职的"推拉模型"。以江苏26家快递企业455名员工为样本进行实证分析,结果显示,冲击事件、工作满意度、工作嵌入均能有效预测员工的自愿离职,工作嵌入的解释效力较强于冲击事件和工作满意度,而三者联合的解释效力高于单变量或任意两变量的组合。最后,基于快递企业现状提出了关于员工保持短期到长期逐步过渡的管理建议。
From the perspective of job embeddedness combined with the unfold model model, this article constructed the "Push and Pull Turnover Model" of express enterprise employees. Through a sample of 26 express enterprises' 455 employees from Jiangsu for empirical analysis, results indicated that shock, job satisfaction and job embeddedness could effectively predict the employees' voluntary turnover. Furthermore, the explanation effected of job embeddedness strongger than shock and job satisfaction, and the combined explanation power strongger than that of single or two variable. Finally, based on the current situation of express enterprises, this article put forward management suggestions about the keeping of staff from the short-term to long-term.
