上下级关系实践对员工工作绩效影响的跨层分析 被引量:1

摘要 文章以理性行为理论为框架,将上下级关系实践拟合到群体层面,并探讨上下级关系实践对员工工作绩效的消极影响。通过对12家企业中48个部门的464套配对调查问卷,构建多层数据模型(HLM),研究发现,上下级关系实践与员工工作满意度负相关、对员工角色内绩效和组织公民行为具有负向影响,工作满意度在上下级关系实践与员工角色内绩效和组织公民行为关系中起中介作用。
