如何提高合作经济组织中社员的个体工作绩效

How to Improve Members' Job Performance in Rural Cooperative Economic Organizations

摘要 将农村合作经济组织视为一种特殊的企业组织,从组织公平视角提出如何提高社员个体工作绩效的理论模型。采用对湖北、江西、山东三省127家农民合作社的241名社员的调研数据,运用结构方程模型对理论模型进行检验。结果发现,分配公平对社员的组织支持感不起作用;程序公平通过社员的组织支持感作用于其工作绩效,而互动公平通过领导-成员交换作用于其工作绩效;在组织公平和工作绩效之间,社员的组织支持感的中介作用要大于领导-成员交换的中介作用。基于此,提出政府及农村合作经济组织的管理层应从提高组织公平程度入手,来提高社员工作绩效,进而提高组织绩效。 Taking rural cooperative economic organizations as a special kind of enterprise organization,this paper,from the perspective of organizational justice,analyzes the effects of justice on member's job performance.Based on survey data from 241 members in 127 rural cooperative economic organizations in Hubei,Jiangxi and Shandong provinces,this paper uses SEM structural equation model to test the theoretical model.The result shows that member's distributive justice has no obvious effect on perceived organizational support;member's procedure justice mainly affects their performance through perceived organizational support,while interactional justice mainly affects member's job performance through leader-member exchange;the mediation role of perceived organizational support is greater than the mediating role of leader-member exchange between justice and job performance.Therefore,this paper proposes that the management of goverments and rural cooperative economic organizations should start from increasing the organizational justice so as to improve members' job performance and further increase the performance of the rural cooperative economic organizations.
