The Influence of Primary and Secondary Teacher Exchange System on Teacher Exchange Desire:The Mediating Role of Teacher Exchange Needs Satisfaction

摘要 本文通过文献回顾和理论分析构建教师交流制度对教师交流意愿影响作用的假设模型。研究采用整群抽样的方法,在北京市某区的29所中小学抽取1343名教师进行问卷调查,运用协方差结构模型检验假设并分析了中小学交流制度(包括支持性交流制度与规制性交流制度)通过满足教师交流的自主、归属需要,进而影响其交流意愿。最后从健全教师交流制度优惠政策细则、基于教师意愿和需求来改进规制性和支持性的交流制度、加强流出校和接收校的交流教师管理制度与教师专业发展相结合三个方面提出了完善教师交流制度、促进教师交流意愿的建议。 A hypothetic model of the relationship between teacher exchange system and teacher exchange desire has beenconstructed according to literature review and theoretical analysis. Based on an investigation of 1343 teachers from 29 primary andsecondary schools from Haidian District, Beijing by cluster sampling, the present study uses Covariance Structure Models to testhypotheses and analyze the influence of exchange system on teacher exchange desire. At last, the study puts forward suggestions toincrease teachers" exchange desire from improving the detailed rules of preferential policies about teacher exchange, implementingboth regulative and supportive exchange system based on teachers" desire and needs, enhancing management system of exchangeteachers combined with teacher professional development in inflow and outflow schools.
