摘要
不道德行为一直以来是管理者与学者们广泛关注的话题。以往研究大多从消极因素(如辱虐领导、组织不公平等)出发,探讨个人、组织以及社会中所存在的一些消极因素对不道德行为的刺激作用。但是,最近的一些研究发现,"好的动机"也可能是不道德行为产生的重要诱因,如不道德亲组织行为。不道德亲组织行为是指员工所有意行使的,违反社会道德准则,但却有利于组织的不道德行为。此概念自提出以来,便受到相关学者的关注,但目前有关该主题的研究较少,缺乏系统的理论梳理。基于国内外相关研究,本文分析了不道德亲组织行为的概念内涵及测量方法,从个体、组织、社会三个层面总结了不道德亲组织行为产生的前因与影响机制,同时梳理了其在个体和组织层面所产生的作用结果。最后,针对当前研究的不足,本文对未来研究方向进行了展望。
Unethical behavior has always been the hot topic by the managers and scholars. Most previous articles studied from negative factors, discussing the impaction of negative factors that exist in individuals, organizations as well as society on unethical behavior. However, some recent studies have found that "good intentions" may also be an important cause of unethical behavior, such as the proorganizational unethical behavior. Pro-organizational unethical behavior refers to the intentional unethical behaviors that are good to the company or colleagues. Since this concept puts forward it has been widespread concerned by related scholars, but there are few relevant studies on the subject and lack of systematic theoretical carding. Based on related research at home and abroad, this paper analyzes the methods of pro-organizational unethical behavior and its measurement, summarizing the antecedents, mechanisms and effects from individual, organization and society level. Finally, according to the deficiencies in current studies, the paper puts forward some suggestions on the future research.
