摘要
内外控人格特质是管理学及工业心理学最关注的3种人格特质之一。内外控人格特质对分配公平感和工作满意度有不同的反应,分析内外控人格特质对分配公平感和工作满意感的影响及其这种影响的内在作用机制,有助于企业管理者识别和管理员工的分配公平感和工作满意感,最终提升企业的整体竞争力。本文以188名MBA班学员和企业员工为研究样本,分析内外控人格特质对员工分配公平感和工作满意感的影响情况,结果显示:内外控人格特质对积极情感、分配公平感和工作满意感均具有显著的正向影响,对消极情感具有显著的负向影响;积极情感在内外控人格特质对分配公平感和工作满意感的影响中具有部分中介效应,而消极情感在上述影响中不具有中介效应。
Locus of control has been one of the three personality traits that management and industrial psychology concerns most. Locus of control has different effects on distributive justice and job satisfaction. Analyzing the effect of locus of control on distributive justice and job satisfaction and internal action mechanism for this effect can help the enterprise managers to distinguish and manage the distributive justice and job satisfaction of staff so as to improve the overall competitiveness of enterprise. Taking 188 employees and students as research samples,this thesis analyzes the impact of locus of control on employees' distributive justice and job-satisfaction. The result shows that locus of control has a significant positive effect on employees' distributive justice and job satisfaction,while a significant negative effect on negative emotions,and that positive affect has certain mediating effect regarding effects of locus of control on distributive justice and job-satisfaction,while negative affect doesn't have the mediating effect in above influences.
