知识型员工参与激励与创新绩效关系研究——组织公民行为的非线性中介作用 被引量:30

Research on the Relationship between Knowledge Workers' Participation Motivation and Innovation Performance: The Nonlinear Intermediary Role of Organizational Citizenship Behavior

摘要 随着社会进步和经济的发展,非物质激励在管理实践中的重要性与日俱增。参与激励是非物质激励的一个重要方面,以知识型员工为研究对象,基于激励理论、创新理论对参与激励与创新绩效之间的关联性进行了实证分析,同时检验了组织公民行为在两者关系中的中介作用。结果表明:知识型员工参与激励对组织公民行为有显著正向影响;知识型员工参与激励与创新绩效存在显著倒U型相关关系;知识型员工的组织公民行为与创新绩效存在显著倒U型相关关系;组织公民行为在参与激励与创新绩效的关系中具有部分中介作用,即知识型员工参与激励对创新绩效的倒U型相关关系有一部分是通过影响员工组织公民行为实现的。 With the social progress and economic development, the importance of non- material incentive in the management practice increases. Participation motivation is an important aspect of non-material incentive, taking the knowledge workers as the research object, based on the incentive theory and innovation theory, the authors analyze the relationship between participation motivation and innovation performance, and the intermediary role of organizational citizenship behavior in the relationship. The results show that knowledge workers' participation motivation has a significant positive effect on organizational citizenship behavior; there is inversed 'U' relationship between knowledge workers' participation motivation and innovation performance; relationship of inversed 'U' also exists between organizational citizenship behavior and innovation performance. Organizational citizenship behavior has a partial mediating effect on the relationship between participation motivation and innovation performance.
